maybe my question lacks articulation
lets say i work a deadend job and i have a sideventure on weekends and i need some people. i work with 10 dummies and 2 smart people who are lazy at their job because why shouldnt they be. i need them to demonstrate some basic proficiencies and a desire to improve themselves so we can all make money together on weekends or i won't even think of them.
find out what they want and give it to them

like maybe it's a cool product that they'd feel proud contributing to
on top of the potential for money
